“You have to assign tasks and ensure that they understand how this fits into a larger plan or set of rules,” Justin Nelson JP Morgan says. Instead of open-ended objectives, he recommends clear, specific tasks paired with context about how each piece connects to the bigger picture.
Nelson says this structure benefits both the employee and the employer once it becomes routine. “These people tend to make some of the best employees because to be very exact within a specific framework,” he says. “If you can lay out the rules and know how to work and communicate with that group of people, you probably have some of your best employees.”
That precision, Nelson notes, often stems from cognitive strengths that show up clearly once someone is actually on the job rather than sitting across from an interviewer. He says candidates often struggle to communicate during interviews even when they have exceptional creative or computational ability.
Rethinking Recruitment First
Before management structure can matter, Nelson says hiring itself needs to change. “Employers really need to change how they think about engaging with these people,” he says, arguing that conventional interviews filter out exactly the workers financial firms need most.
